When did compassion in the workplace get so big, and is it sustainable?
There have always been companies that have operated with compassion and care as guiding principles. When exactly these practices became part of the much bigger conversation they are today is harder to pin down.

 

No doubt technology and social media played a big part in the transition. Regardless of whether people wanted it or not, the internet lifted the veil and gave transparency to the ways many companies operate. Good leadership and bad leadership were brought to light in equal measure, and organizations were forced to manage how internal operations looked to the outside world.

Empathy is defined as the ability to understand and share the feelings of another and falls under the umbrella of emotional intelligence. It is not that society has an inability to understand and share these feelings, but rather, has a reluctance to. When we look at the world around us, what do we see?

 

We have a presidential candidate preaching hatred of entire races, an increasingly unhealthy attitude towards Muslims in particular, and an incredible resistance to opening our arms to people of different values, like our financial embargo with Cuba for decades.

 

If our world leaders took a step back for a moment to evaluate the parties involved and gain a deeper understanding of the feelings of the people they call enemies, would we have as many enemies as we do? It is important to not mistake understanding and sharing feelings for being emotional. Leadership is not the outbursts of emotion, but the self-regulation of it.

One of the largest determinants of client outcomes is the counselor who provides treatment. Therapists often vary widely in effectiveness, even when delivering standardized manual-guided treatment. In particular, the therapeutic skill of accurate empathy originally described by Carl Rogers has been found to account for a meaningful proportion of variance in therapeutic alliance and in addiction treatment outcomes.

 

High-empathy counselors appear to have higher success rates regardless of theoretical orientation. Low-empathy and confrontational counseling, in contrast, has been associated with higher drop-out and relapse rates, weaker therapeutic alliance and less client change. The authors propose emphasis on empathic listening skills as an evidence-based practice in the hiring and training of counselors to improve outcomes and prevent harm in addiction treatment

Most colleges and universities in the United States struggle to nurture talent and aren’t necessarily prepared to support the careers of women leaders, especially those from underrepresented minority groups. In higher education, senior administrators and boards of trustees tend to be predominantly white men who don’t necessarily understand how to support racial and gender equity.

Although I did encounter many men who were supportive of my career, over the years, as a minority woman leader in higher education, I’ve had to develop a strong sense of my own abilities and not allow myself to be defined by the judgment of those whose opinions I don’t respect. I have also mentored many minority and women faculty members, and I’m well acquainted with the challenges they continue to confront. In addition, I’ve frequently given advice at annual meetings and in other forums about how to recruit and advance minority and women faculty.

Empathy is often described as standing in another’s shoes, or putting oneself in someone else’s place. These expressions are more than metaphors, as they embody the powerful therapeutic tool of role-playing.

More than a century ago, the social psychologist George Herbert Mead described the self as a social entity. He argued that we build up our sense of self through our interactions with others; we imaginatively inhabit the perspectives of those around us and perceive ourselves through a social lens. This ability to adopt other perspectives was also called empathy or role-taking. In 1941, the social psychologist Leonard Cottrell deliberately took on the role of his client, Mr. Jones, who was having marital difficulties.

 

To more deeply imagine Jones’s experience, Cottrell took on his voice, writing, “I lived through a crisis in which I mustered the courage to leave her. After I left I was lonely and lost. I came back…”[1] Cottrell explained that adopting the first person not only made Jones’s experience more understandable but also made it easier to predict his future actions.[2]

What is empathy burnout?
Also known as ‘compassion fatigue’, the term is used to describe a person who is regularly expending their energy to care for others to the point that they, themselves, feel exhausted.

It can specifically affect those in helping roles, whether that be professionals or caregivers. “Interestingly enough, the core of empathy burnout not only sees the individual affected psychologically and physically, but it also sees their own empathy and compassion for others very much so attacked, leaving them exposed to the negative side effects associated with both prolonged stress and trauma,” Anzab tells Bed Threads Journal. 

But empathy burnout is more than just ‘exhaustion from caring for others’.

When Vice President Kamala Harris praised President Joe Biden’s empathy as an early trademark of his presidency, it signaled that empathy is becoming a social movement. That’s true in health care as well.  

“Empathy is a really big idea right now and I can tell you people from many industries — police forces, educators, veterinarians and others — are inquiring about empathy training,” said Helen Riess, MD, Co-Founder and Chief Scientist, Empathetics, which provides empathy and interpersonal skills training for medical professionals. “It’s really kind of exploding. The whole world is crying out for a more compassionate health care system.” 

Catalyst described empathy as “a superpower in the future of work,” in an October 2020 report, while Google Chief Innovation Evangelist, Frederik Pferdt said: “empathy is the skill of the future.”

Along with the increased interest in and volume of social cognition research, there has been higher awareness of a lack of agreement on the concepts and taxonomy used to study social processes. Two central concepts in the field, empathy and Theory of Mind (ToM), have been identified as overlapping umbrella terms for different processes of limited convergence.

 

Here, we review and integrate evidence of brain activation, brain organization, and behavior into a coherent model of social-cognitive processes. We start with a meta-analytic clustering of neuroimaging data across different social-cognitive tasks.

 

Results show that understanding others’ mental states can be described by a multilevel model of hierarchical structure, similar to models in intelligence and personality research. A higher level describes more broad and abstract classes of functioning, whereas a lower one explains how functions are applied to concrete contexts given by particular stimulus and task formats.

Earlier today, I was co-facilitating a leadership development workshop for a group of global leaders intensely preparing and developing their skills to be more effective leaders both today and tomorrow.

One of the discussion topics of the day was developing empathy skills. As I was listening to my co-facilitator do a great job of explaining the concepts and engaging with the group, I started to notice the dialogue in the group and among participants was different than any I have ever heard before. In listening to the great conversations, I picked up on two interesting themes coming from 42 leaders in the virtual session:

Social psychologists and neuroscientists have increasingly recognized that empathy has many sides. One individual can experience empathy with another, or one group with a second, for instance. Working off this premise, many conflict resolution programs use training sessions that revolve around fostering empathy among people involved in conflicts. But there is a danger in the assumption that more empathy guarantees goodness and compassion, the incentives to resolving conflict.

In many regions with conflicts, the effort to train and induce empathy has concentrated on individuals. However, these missions often lose sight of how empathy can work on groups, and how it shapes our social identities.

Empathy is a commonly used, but poorly understood, concept. It is often confused with related concepts such as sympathy, pity, identification, and self-transposal. The purposes of this article are to clearly distinguish empathy from related terms and to suggest that the act of empathizing cannot be taught. According to Edith Stein, a German phenomenologist, empathy can be facilitated.

 

It also can be interrupted and blocked, but it cannot be forced to occur. What makes empathy unique, according to Stein, is that it happens to us; it is indirectly given to us, “nonprimordially.” When empathy occurs, we find ourselves experiencing it, rather than directly causing it to happen.

 

This is the characteristic that makes the act of empathy unteachable. Instead, promoting attitudes and behaviors such as self-awareness, nonjudgmental positive regard for others, good listening skills, and self-confidence are suggested as important in the development of clinicians who will demonstrate an empathic willingness.

Why empathy?

Patients with empathic physicians are more likely to follow their medical regimes; kids surrounded by empathetic adults are less likely to have behavioral issues; people who demonstrate high amounts of empathy are less likely to feel depressed. 

In the workplace, the benefits of empathy are many.

 

Psychological safety is described by Harvard Business School professor Amy Edmondson as a “climate characterized by interpersonal trust and mutual respect in which people are comfortable being themselves.” It creates the conditions for high-performing teams.

And a lack of empathetic, mindful or even active listening is the culprit.

Active listening requires the listener to observe, interpret, understand and paraphrase the message being said. It involves listening with all your senses. Noticing the speaker’s body language, facial expressions and posture as well as the words coming from their mouth.

Empathetic listening, which is often associated with active listening, brings in the element of empathy. It is listening with empathy which is the ability to understand the feelings of another person. The difference between sympathy and empathy is that empathy is feeling as if you were that person as opposed to sympathy which is just feeling for someone.
