Appreciative Inquiry for Evaluators: Cultivating Well-being as a Foundation for Better Practice by Lakesha Stevenson – AEA365

Greetings, My name is Lakesha Stevenson, and I’m a researcher and Evaluation Manager at Spelman College in Atlanta, GA. I collaborate with multiple offices and departments on research, training, and curriculum-based evaluations funded by federal, private, and corporate entities. As the leader of a lean two-person team, I deeply understand the pressures of consistently exceeding capacity. My perspective on the importance of evaluating one’s self-care is informed by my experience as a working wellness and fitness coach, allowing me to incorporate evaluation principles into my overall well-being. In this post, I’ll share some insights based on my professional experience and this broader understanding, drawing upon the principles of Appreciative Inquiry, a strength-based approach significantly developed by pioneers like David Cooperrider. At its core, Appreciative Inquiry shifts our focus from deficits to strengths, asking powerful questions to uncover what works best and envision future possibilities. This strength-based approach, often applied to organizational development and program improvement, holds profound implications for how we approach our own well-being as evaluators. Instead of solely focusing on managing stress and preventing burnout (a deficit-based approach), I encourage us to explore and amplify the positive aspects of our work and personal lives that energize and sustain us. This proactive stance acknowledges that our well-being is not just the absence of illness, but a state of thriving that directly impacts our capacity for rigorous and insightful evaluation. Consider the findings from the Mayo Clinic Proceedings, which highlighted a significant correlation between burnout and decreased job satisfaction, increased errors, and reduced productivity in high-demand professions. While this study focused on physicians, the parallels to the demanding and often emotionally taxing work of evaluation are clear. We navigate complex stakeholder relationships, manage tight deadlines, and often grapple with sensitive data. By adopting awareness towards our well-being, we can proactively identify and cultivate the resources and practices that fuel our resilience and effectiveness, ultimately leading to more thoughtful analysis and impactful recommendations. For instance, instead of solely tracking instances of feeling overwhelmed, we can ask ourselves: ‘What aspects of my work give me energy and a sense of accomplishment?’ or ‘What personal activities consistently leave me feeling refreshed and focused?’ This proactive inquiry can lead to the identification of positive core elements in our lives and work that we can intentionally nurture. Research in positive psychology, such as the work of Martin Seligman, emphasizes that focusing on our strengths and cultivating positive emotions can lead to greater well-being and resilience. This isn’t about ignoring challenges, but rather about building a strong foundation of well-being to navigate those challenges more effectively. Applying the principles of Appreciative Inquiry to self-care can involve reflecting on specific times when we felt most balanced, engaged, and effective, both professionally and personally. What were the contributing factors – specific routines, supportive relationships, types of projects? It also means fostering a culture of well-being by encouraging conversations and initiatives within our evaluation teams and the broader field that prioritize self-care as a cornerstone of effective practice. This could involve sharing resources, advocating for more sustainable workloads, or creating supportive peer networks. By intentionally applying the principles of Appreciative Inquiry to our own well-being, we can move beyond simply managing the negative aspects of a demanding profession and actively cultivate the strengths and positive practices that will sustain us, ultimately leading to better and more impactful evaluations. Prioritizing our well-being is not a luxury; it’s a fundamental investment in the quality and sustainability of our work and the future of the evaluation field. Cool Tricks for Evaluators: Embracing Appreciative Self-Care Here are some practical “cool tricks” to integrate Appreciative Inquiry into your well-being as an evaluator: The Energy Inventory: Instead of a stress log, try an energy inventory. Throughout your week, note down moments, tasks, or interactions that leave you feeling energized, accomplished, or fulfilled. What were the common threads? How can you intentionally seek out more of these experiences? Peak Performance Reflection: Think back to a time when you felt most engaged, effective, and balanced in your professional or personal life. What were you doing? Who were you with? What specific routines or practices were in place? By identifying these peak performance factors, you can intentionally recreate conditions that support your well-being. Strengths-Based Check-ins: When discussing workload with colleagues or supervisors, shift the conversation from what’s overwhelming to what’s going well and what supports your effectiveness. For example, What aspects of this project are energizing? or How can we leverage our team’s strengths to meet this deadline sustainably? At a personal level, am a student of systems thinking, human behavior and curious about intersections of science, human flourishing and spirituality.

Coaching: Practicing coach since 2012. Having applied coaching on self to manage transition from corporate life to bootstrapping United Minds, have been privileged to coach senior executives, CXOs, families and promoters. It's truly fascinating to witness the moments where they steer towards their purpose after overcoming their fears/concerns.

Conversations: While working on leadership development projects, one of the important discoveries was ‘the importance of authentic conversations’! The 'way' a leader treats and converses with the team had a significant impact on them! That discovery gave birth to our conversations practice. This is one of our flagship practices, well received by our clients. We've developed structured process of conversations based on 3C, 5E and CARE models. More than 5500 participants have been trained as conversation specialists so far.

Culture augmentation & renewal: Before it's too late, many organizations realize the importance of culture as a driver of business performance. We come in to assess and work with the entire org system to create a culture of connect, up/re-skilling at micro levels and positive employee experiences. This helps our clients to enhance their ranking in Great Place To Work (R) Assessment.

Experience management: For our individual clients, we help them manage their life experiences incl. managing transition events in life/work. For corporate clients, it's about designing employee experiences and customer experiences.

Am deeply influenced by the work of the MIT trio - Peter Senge, Edger Schein, C. Otto Scharmer and maestros like Dr. David Bohm, Fritjof Kapra, Daniel Goleman, Fransisco Varela, Dr. Richard Davidson.

Forever grateful to my teachers in coaching - Dr. David Rock, Rajan Kaicker, Ram Ramanathan and Cindy Muthukarapan plus those who taught through their books - Dr. Marshall Goldsmith, Sir John Whitmore, Tim Gallwey and Bill Campbell.
