Understanding and Managing Conflict Styles

In order to manage workplace conflict, it’s important to understand and adjust to each situation and to the preferred conflict style of those involved. Understanding your own preferred conflict style and the preferred conflict style of others can really help take some emotion and some personalization out of the conflict. When we understand conflict styles, we hopefully will stop thinking in terms of “I’m right and he’s wrong,” and take the actions of others less personally. Then we can use the energy we’d normally waste on trying to figure them out to creatively resolve the underlying issues of the dispute. We can also consciously choose to use a different conflict style when the situation demands it. But this takes practice to use a style that perhaps isn’t as comfortable for you as your preferred style.

The strong ideology of equality doesn’t always make life easy for us Finnish education reporters. We feel, for example, we should rank the nation’s high schools even though the government doesn’t want us to.

In 2011, my boss asked me to help her create a more ambitious high school ranking than anything Finland had ever seen. I had just been promoted from education reporter to editor of domestic news at the Finnish News Agency, which is like the Associated Press of Finland except on a smaller scale. (Since there are only five million Finns, all things Finnish are small scale.)

"Are you an auditory learner or a visual learner?  If you answered, "yes," you'd be right. In fact, they don’t really exist. That's because we use all our senses to learn and process information. Our reliance on the theories of learning styles to explain our success or failure of understanding certain information is actually more about serving our human need to put things into categories – combined with our need to explain things when they don’t work. Identifying with a specific category of learning style allows us to sit back in our comfort zone and never break the boundaries that restrict us. Learning is hard and inherently requires a certain amount of discomfort. We all need to flex our brain muscles a bit when we’re learning something and take advantage of our ability to learn in different ways. But if you’re good at one, you’ll probably get better at the other. In a 2013 survey of nearly 700 executives across a variety of industries, our firm asked respondents to rate the effectiveness of the top leaders of their companies. How many excelled at strategy? How many excelled at execution? The results are shown in the chart below. These responses are sobering: Only 16% of top leaders were rated very effective at either strategy or execution. Only 8% were very effective at both, while 63% were rated neutral or worse on at least one dimension.

1. The mindset or paradigm out of which the system — its goals, power structure, rules, its culture — arises.

At some point in our careers, most of us have come across someone known as a “toxic worker,” a colleague or boss whose abrasive style or devious actions can make the workday utterly miserable. Such people hurt morale, stoke conflict in the office, and harm a company’s reputation.

But toxic workers aren’t just annoying or unpleasant to be around; they cost firms significantly more money than most of them even realize. According to a new Harvard Business School (HBS) paper, toxic workers are so damaging to the bottom line that avoiding them or rooting them out delivers twice the value to a company that hiring a superstar performer does.
