To make the process easier, here are some tips:

Don’t use phrases like “the boss wants it this way” or rely on hierarchical name dropping. While that may get things done in the short term, it can curtail discussion that’s core to building a meritocracy.Publicly recognize a great effort or contribution. It can be a simple thank-you e-mail in which you copy the whole team.Consider whether your influence comes from your position in the hierarchy (or access to privileged information), or whether it truly comes from respect that you have earned. If it is the former, start working on the latter.Proactively ask for feedback and ideas on a specific topic. You must respond to them all, but implement only the good ones. And don’t just take the best ideas and move on; take every opportunity to reinforce the spirit of meritocracy by giving credit where it’s due.Reward a high-performing member of your team with an interesting assignment, even if it is not in his or her usual area.

However, these habits extend far beyond the here and now. They also impact the next generation of business leaders.

 

“When you’re building an institution, you’re consciously building something that will be beyond you,” said Nilekani. “It’ll exist beyond you, it’ll grow beyond you, it’ll sustain itself beyond you … it’s about creating culture and values that persist. It’s that psychic glue that holds it all together.”

The issue of leadership represents the most pressing challenge for global organizations.  According to Deloitte’s Human Capital Survey, the vast majority of human resources and business leaders (86%) identified leadership as a significant problem and 50% saw this leadership deficit as immediately pressing. 

What is leading to such dismal statistics? This paucity of leadership has myriad causes and some clear remedies. Problems include: The failure to integrate leadership development into the culture of the organization; insufficient and inconsistent investment in people; only allowing select employees to benefit from education and development programs; inadequate succession planning, especially for leaders in the middle to lower levels of the organization; programs focused on theory rather than practical examples; inadequate accountability and insufficient measurement of results.

Our shift from bureaucratic to distributed leadership took nearly a century. According to Deborah Ancona, a professor of management and organizational studies at MIT, companies in America circa 1920s were "super bureaucracies." Then, in the 1960s, people focused on interpersonal relationships and lots of discussions centered around trust and empathy. In the 1990s, it was all about organizations needing to undergo large-scale changes and vision. Finally, today’s workplace centers on what’s called variously eco-leadership, collaborative leadership, or distributed leadership.

There are a few ways, however, in which some of the return might be measured:

Marked change in attitude or behavior
Demonstrable growth in knowledge, skills or abilities
Improvement of overall effort in performance, etc.
This said, much of the return depends on how it is carried out and the extent of the personal/ performance change demanded of good stewardship.
