Are You Open to Feedback?

Some people avoid feedback like the plague. They think that if they don’t know their flaws, they don’t have any. It shouldn’t come as a surprise that these folks make the same mistakes over and over again. Other people evade constructive feedback by surrounding themselves with yes people. They’d rather receive confirmation of their own ideas than be challenged by opposing views. While that might do wonders for their ego, it does little to advance their cause. The fact is, surrounding yourself with yes people is like talking to yourself.

Feedback should be welcomed rather than feared.

 

In fact, we should thank folks who make the effort to nurture us with their valuable input –– even if it hurts at times. How do you expect to become a better person if you don’t know where to begin? The truth is, practice doesn’t make perfect if you’re doing it wrong. Feedback enables us to learn about our shortcomings and take corrective action. Don’t bury your head…nourish it. That’s how excellence is born.

Are You Open to Feedback?

Instructional coaches are the unsung heroes of the education profession. They nimbly navigate the line between administrator and teacher as they strive to make an impact across multiple grade levels and school sites. Instructional coaches have a unique vantage point – they see things happening at the ground level and are able to offer a perspective that few educators have.

One of the biggest issues confronting schools today is how to provide continuous, high-quality training to teachers and staff. District budgets are not what they used to be and education leaders must come up with creative and cost-effective ways to continue to provide this level of training in their schools. One innovative way of doing this is to create the role of an instructional coach in their district by hiring a teacher leader from within. Many districts call these specialists TOSAs (Teachers On Special Assignment). Other districts call them coordinators, but they serve the same purpose: providing perpetual PD in a non-evaluative, non-judgemental environment. These “thought partners” work collaboratively with teachers by asking them what they need and showing them how it can be deployed.

When using advanced eLearning authoring tools we are sometimes tempted to follow a mechanistic approach to designing feedback. It is easy to use templates or just to copy and paste automatic feedback comments in quizzes. 

 

However, we should remember that proper feedback can be a very influential mechanism with an ability to improve people’s competencies. To use the full power and potential of feedback in eLearning we need to spend much more time on designing it and just forget about doing simplified work on it.

Daniel Goleman, in his article “Leadership That Gets Results”, has identified six different leadership styles, and he believes that good leaders will adopt one of these six styles to meet the needs of different situations.

 

None of the six leadership styles by Daniel Goleman are right or wrong – each may be appropriate depending on the specific context. Whilst one of the more empathetic styles is most likely to be needed to build long-term commitment, there will be occasions when a commanding style may need to be called upon, for example, when a rapid and decisive response is required.

"Knights says instructional coaches employ the following seven practices:
• Enrolls the teacher - they conduct one-to-one interviews with each teacher prior to the experience. 
• Engages in collaborative planning - The coach meets with the collaborating teacher to discuss how a new teaching practice can be implemented effectively. 
• Models the lesson- The coach must model the lesson in the collaborating teacher's classroom while the teacher observes. 
• Teacher-directed post conference - Both parties must meet to discuss what the teacher observed the coach doing while modeling the lesson. 
• Coach observes the lesson- It's the teacher's turn to teach the lesson. 
• Exploring data together - The coach and teacher discuss the data gathered during mutual observations. 
• Providing continued support - This is a continuous relationship that needs to be fostered over the year."


I am eager to keep practicing effective coaching.  Fidelity is an on-going issue.

Being able to listen with focus and empathy is key, whereby those in our care feel supported and heard. In a world where everyone is so busy and time often seems to be the commodity that we have the least of, this diagram really serves to remind us that we need to listen constructively, suggest skilfully and try to understand the emotion of those we are engaging with in all that we do. Purposeful listening rather than just hearing is key.

According to Jim Knight, someone I work with as an instructional coaching trainer, up to 90% of what teachers learn alongside coaches will be retained. This means, that unlike traditional professional development where Knight's research shows that teachers lose 90% of what they learn, coaching can provide an enormous impact.

Knight's work is highly respected, and is highly respectful of teachers. Instructional coaching, in Knight's research and philosophy, is about working in partnership with teachers where the learning is reciprocal on the part of the teacher and coach. After all, we can learn a lot from one another.

In order for coaching to work properly, the school has to have a climate conducive to learning, which means that there needs to be a balance between risk-taking and rule following.  It also means that teachers need to be able to trust that the coaching-teaching relationship will be confidential, something Knight believes both parties should come to an agreement on before the coaching relationship even begins.

You may have noticed that people's expectations of us as leaders have increased exponentially. Consumers are choosing companies that care about their well-being. Employees want to work for companies that treat people well, do meaningful work and give back to the community. To survive in this new land where ethics is key to success, we must understand that it is not all about us.

 

Leadership may have once been defined by eloquence, power, or charisma, but today’s successful leadership is defined by creating value for others.  In a human development sense, our understanding of leadership has essentially “grown up” and moved past personal ego and a self-centered view of things. It has progressed from being “all about us” to being about our long-term impact on others.
